In this scholarly article review I will be describing the article titled “Constructive deviance: striving toward organizational change in healthcare”. This article was written by Dana L. Robbins and Bella L. Galperin from The University of Tampa and published in the Journal of Management and Marketing Research. Constructive deviance is defined as behaviors that violate the organizational norms with the intent of helping the organization and can include behaviors that are unauthorized yet facilitate the organizational goals. Constructive deviance is also related to organizational citizenship behavior (OCB), whistleblowing, and voice. OCB is defined as “individual behavior that is discretionary, not directly or explicitly recognized by the formal reward system, and that in the aggregate promotes the effective functioning of the organization” (Organ, 1988, p. 4). (Robbins & Galperin, 2010)
“Constructive deviance: striving toward organizational change in healthcare” examines the organizational norms of the traditional healthcare system. It explains how deviance requires the departure from social norms of a referent group and how norms and rules are in place to guide behavior so people generally do not depart from the expectations that guide behavior within a certain group context. These work contexts can make organizational norms vary. This article states that there are three common norms within the hospital environment: emotional distance, professionalism, and adherence to protocol. The norm of emotional distance facilitates the functioning of the physician-patient relationship. The norm of professionalism gives the patient the reassurance that will receive their self-expected level of professionalism and expertise from their physicians at all times which includes thinking logically and maintaining a demure exterior posture. The norm of adhering to protocols is the act of following the healthcare facilities strict rules and guidelines. (Robbins & Galperin, 2010)
There are four central factors that can increase constructive deviance among physicians. These four factors are: Emotional intelligence, empathy, extroversion, and trust. Emotional intelligence refers to the ability to do such things as understand one’s feelings and regulate one’s emotions to increase the quality of life. This form of intelligence emphasizes the ability to connect with people and understand their emotions. It is expected that physicians high on emotional intelligence will be effective at perceiving and understanding when it is effective to break the norm of emotional distance.
